Dark Triad and Burnout: A Moderated Mediation Model of Psychological Resilience and Organizational Commitment

Purpose – The negative effects of the Dark Triad on employee and organizational outcomes are well known. Interest in the literature, particularly regarding the relationship between the Dark Triad and burnout levels, is steadily increasing. However, the specific psychological processes through which this relationship arises and the organizational conditions under which it differs have been addressed to a limited extent. The present study aims to investigate this relationship within the framework of a mediation model structured in the context of psychological resilience and organizational commitment.

Design/methodology/approach – The study was designed quantitatively, and data were collected from 482 healthcare workers employed in public hospitals in Istanbul using a convenience sampling method. SPSS and AMOS programs were used to identify the relationships and effects between dependent and independent variables. The designed moderated mediation model was tested with the Hayes PROCESS (Model 14).

Findings – The analysis results show a positive relationship between the Dark Triad and burnout. Within the model, it was determined that the effect of the Dark Triad on burnout exhibits a significant indirect structure through psychological resilience. Furthermore, the conditional indirect effect varied across levels of organizational commitment, and the index of moderated mediation was statistically significant.

Discussion – The results emphasize the need to consider both individual psychological resources and organizational conditions when explaining burnout. Especially in high-stress work environments, taking into account levels of psychological resilience and organizational commitment will contribute to a better understanding of the effects of negative personality traits.
