Abstract

Purpose – The main purpose of this study is to determine the mediating role of ethical leadership practices in the relationship between teachers' perceptions of procedural justice and their organizational identification. Design/methodology/approach – The sample of the study consists of 721 teachers working in 417 public schools teaching in Kadıköy, Maltepe, Ataşehir, and Üsküdar districts of İstanbul. In this study, in which the random sampling method was used, the data were collected in the 2018-2019 academic year using a questionnaire containing the expressions of demographic characteristics, organizational justice perception (procedural justice perception), ethical leadership, and organizational identification scales. The collected data were analyzed using SPSS and AMOS (YEM) package programs. In order to test the validity and reliability of the scales used in the study, exploratory factor analysis (EFA) and confirmatory factor analysis (CFA) were performed, respectively. The hypotheses determined in the study were tested with the correlation and structural equation model. Findings – In the findings obtained after the analysis, while the positive effect of procedural justice perception on ethical leadership and organizational identification was observed, similarly, it was determined that ethical leadership perception had a positive effect on organizational identification. It is also seen that ethical leadership has a fully mediating role in the relationship between procedural justice perception and organizational identification. Discussion – The most valuable capital an organization has is its employee. For this reason, what the procedures and practices within the organization are and how they are carried out are important for the welfare, peace and attitude and behavior towards the organization. Both the fairness of the functioning and the ethical behaviors of the managers are the antecedents for organizational identification, which is the bond that employees will establish with their organizations. For this reason, the managers of the organization should act systematically with a holistic perspective.
