The Mediation Effect of Workplace Incivility and the Moderated Mediation Role of Self-Esteem in the Relationship Between Gender Discrimination and Burnout in the Workplace

Abstract

Purpose – This study aimed to investigate the direct and indirect effects of perceived gender discrimination in the workplace on workplace incivility and burnout, and the moderating role of self-esteem. Design/methodology/approach – In this study, the relational screening model, one of the quantitative research methods, was used. The sample of the study consists of 420 white-collar private sector employees working in the provinces of Antalya, Burdur and Isparta in the Western Mediterranean Region. Questionnaire technique was used in the study and the data were collected using the "Rosenberg Self-Esteem Scale", "Work-Related Emotional Burnout Scale", "Gender Bias Against Perceived Women in Organizations" and "Workplace Contemptuousness Scale". Confirmatory Factor Analysis, Correlation Analysis, Mediation Effect and Regulatory Mediator Effect models were used in the study. SPSS, SPSS Macro and Amos programs were used in the analysis of the data. Findings – According to the research findings, it has been revealed that gender discrimination in the workplace positively affects workplace incivility and burnout. Additionally, workplace incivility has a mediating effect on the relationship between gender discrimination and burnout. Finally, in the moderating mediation effect model, the moderating role of self-esteem in the mediating effect of workplace incivility in the relationship between gender discrimination and burnout was determined. Discussion – The findings obtained as a result of the study were discussed within the context of previous research and literature on the subject.
